A MESSAGE FROM OUR FOUNDERSAs Founders, preserving the purity of Redemption’s impact is a top priority. It falls on us to establish a comprehensive framework to achieve this. In part, it means good, old-fashioned policies: rules that must be adhered to with minimal room for interpretation. This year, we recognised a need for stricter criteria when selecting Participants and committed to ensuring at least 70% of participants have lived experience of the criminal justice system. The remaining 30% must meet specic tests indicating they are ‘at risk of offending.’In addition, we published a set of ‘dos and don’ts’ for our people, covering things like identifying Participants to others and asking about any offending history. Also, we introduced a waiver for all new joiners to formally recognise the unique challenge (and opportunity) working at Redemption brings. But policies can only go so far; it’s impossible to predict all the different circumstances that may arise in our work. The framework must also include principles, designed to allow people at all levels to exercise judgement and discretion within a paradigm we all agree on. The result was two key documents: the Participant Principles and the Red Lines.The Principles outline how Participants should be treated: complete freedom from prejudice concerning criminal history, positive discrimination in hiring, equal treatment for all staff in cases of misconduct, and a balance between support and performance management.The Lines state that no one is excluded from employment at Redemption based solely on offence and we reserve our right to work with people who have committed any type. Instead we assess risk on a case-by-case basis. This is consistent with our belief that whilst an offence may indicate high or low risk, it is far from the only factor. Redemption stands as one of London’s largest specialty coffee employers, signicantly impacting lives by employing more participants than ever before. Our commitment to “reducing reoffending through coffee” sets us apart. We offer a unique opportunity for the community’s most vulnerable, ensuring they have access to stable, sustainable employment. Unlike many businesses, we actively provide jobs to prison leavers in the UK, addressing the high unemployment and reoffending rates. We aspire to inspire other organisations with our policies, principles, and the tangible results and outcomes showcased in this report, to offer similar life-changing opportunities.6

All of Redemption’s coffee is roasted at our roastery inside HMP The Mount, a Category C men’s prison. In a 2021-22 inspection, only a quarter of male prisons received a positive rating for purposeful activity for work. Our resident Trainees experience a maximum time out of their cell in a positive working environment, alongside our full-time roastery team.As well as employment inside the prison, we also aim to support our roastery Trainees into further employment when they are released from prison.IN PRISONThe roasteryWe run barista academies in HMP Pentonville and HMP High Down, and technician training in HMP High Down. On completing community training, all Participants have the opportunity to move into paid employment at one of our coffee shops. “M”’s journey is a testament to the impact our programmes can have on our Participants’ lives; going from a signicant prison sentence with a high risk of reoffending, to a meaningful career, and life away from crime.“M” discovered Redemption Roasters when he heard about our 3-week barista training course at HMP High Down. He enrolled in the programme, which opened his eyes to the world of specialty coffee.“M” enjoyed the in-prison barista training course so much, that upon graduation he continued working with the Redemption team as a course mentor, dedicating the nal months of his sentence to honing his barista skills and supporting fellow prisoners who were also undertaking the programme. CASE STUDY32Eager to break the cycle of reoffending, upon release “M” sought employment within our shops and received support from the caseworker and impact team at Redemption Roasters. This led to him successfully securing a position at one of our busy London coffee shops.“M” is currently embarking on a new journey, beginning a career in surveying and will be leaving Redemption with our continued and full support. What were you doing before joining the impact team?I have around 9 years experience working with vulnerable people of different ages.I completed a masters in social work during which I gained experience working with prison leavers in a mental health organisation, which opened my eyes to working within this space. I began working at one of the Redemption Roasters shops as a barista, where I was able to gain a better understanding of the company, the challenges our Participants face and the day-to-day running of the shops. So when the opportunity arose to become an in-custody barista trainer as part of the impact team, I jumped at the chance!Q&A WITH VARPSWhat does being an in-custody barista trainer involve?I run a 3-week full time barista course at HMP High Down, which consists of 5 hours of teaching a day. I teach 8 Participants at a time and there are also 2 ‘mentors’ who act as teaching assistants in the classroom. These mentors are prisoners who have previously completed the in-custody barista course. The course goes through theoretical knowledge such as harvesting, processing and roasting coffee, as well as practical skills involved in being a barista, including dialling in, steaming milk and latte art. Throughout the course we also go through customer service skills to help individuals transition smoothly into employment in one of our shops upon release. I also support Participants on a one-to-one basis, continuing to provide them with barista training to enhance their skills. Meet our in-custody barista trainerWhat do you enjoy about your role?I enjoy seeing individuals learning new skills, especially latte art and seeing them get excited when they master a skill, like pouring their rst tulip or rosetta successfully. I am also really enjoying working on the ‘through the gates’ part of our programme. ‘Through the gates’ refers to the continuation of support after prisoners have been released. It’s great to see people I’ve taught whilst they were in prison, now on the outside and being able to support them through the transition into a more stable life.Do you have any highlights from this year? One member from my last cohort said “I almost forget I’m in jail when I’m in here” referring to the barista classroom. That was a moment where I felt like I had succeeded in creating a positive and relaxed space, inside an often not so positive environment of a prison.34

Since 2016, we’ve placed over 50 prison leavers into employment in our coffee shops and referred many more to our wider network. 40Economic and environmental sustainability are important issues at every stage of the coffee supply chain. We work with Caravela, who on top of paying farmers up front, have an on-the-ground team to work with farmers improving their farm yield and reduce carbon emissions. We also work closely with Raw Material CIC, who reinvest all prots at origin.We support the promotion of female coffee producers to improve gender equality. In an industry where women do most of the labour but rarely hold positions of power, we want to help reset the balance. We’ve built a relationship with Patricia Coelho, a female producer in The Pinhal Region in Brazil, to create our house espresso blend, The Block. We now do a lot of business with Patricia, giving her the capital to invest in producing better coffee and thereby access the speciality market. 2023 marks our third year working with Patricia.Setting people up for future success, regardless of their past, is a core part of what we do. This is our third year working with Association Sembradores de Vida in Colombia, which supports farmers who want to move away from growing coca for drug production, and instead produce coffee.
